وصف وتشخيص ابعاد القيادة المستنيرة على مستوى الكليات الانسانية والعلمية: دراسة تحليلية لآراء عينة من تدريسيي جامعة الموصل

Abstract

يهدف البحث إلى التعرف على وصف وتشخيص أبعاد القيادة المستنيرة المتمثلة (القدوة، المطور، الخدوم، المغير، الرؤيوي، المتصل) في جامعة الموصل على مستوى الكليات العلمية والانسانية ومدى تبني هذه الأبعاد، وبعد مراجعة مجموعة من الدراسات والأدبيات تم كتابة المفاهيم النظرية وبناء الانموذج والفرضيات اعتمادا على أبعاد القيادة المستنيرة. تبنى البحث المنهج الوصفي التحليلي والذي يعد أحد أهم مناهج البحث العلمي وأكثرها شيوعا في عرض البيانات ومناقشتها، واعتمدت الاستبانة كأداة رئيسة لجمع البيانات والمعلومات حول مشكلة البحث وقد تم استهداف التدريسين في جامعة الموصل في كل من التخصصات العلمية والانسانية والبالغ عددهم (425) فرد وتم استعمال العديد من الأدوات والأساليب الإحصائية (التكرارات، النسب المئوية، الوسط الحسابي، الانحراف المعياري) والتي استخدمت البرنامج الاحصائية SPSS V.26، وكانت أهم النتائج التي توصل إليها البحث (تبين نتائج وصف وتشخيص أبعاد القيادة المستنيرة أن المعدل العام لإجابات الأفراد المبحوثين كانت بالاتجاه الإيجابي، باستثناء بعد التكيفي كان الاهتمام به من قبل المبحوثين ضئيل جدا مما يدل على اهتمام أفراد عينة الدراسة بمتغير القيادة المستنيرة في الجامعة المبحوثة).

The search for the best models in organizational commitment is pressing educational leaders to play a vital role to address strategically in how to work out the commitment of the employees in the organization. Unfortunately, there is no specific leadership style. The study aimed to establish the correlation between the enlightened leadership of school administrators and the organizational commitment of employees in Davao Oriental State College of Science and Technology. The author employed a descriptive-correlational design that involved purposively 63 teaching personnel and 39 non-teaching force as main respondents, two sets of adopted survey questionnaires were used, validated, and verified with reliability tests to obtain data from the respondents. The findings revealed that the overall scale of enlightened leadership, as well as the general level of organizational commitment, were high. The academic position of teaching personnel had a significant difference in the enlightened leadership while grouping age for nonteaching force had a significant difference in the organizational commitment. Thus, the enlightened leadership was highly significantly correlated (p<0.05) to organizational commitment. The communicators and in-service of enlightened leadership are strong predictors to achieve organizational commitment.

Advances in technology, intense competition, and changes in the form and function of the organizations in the last decades have elevated the importance of innovation, and the worker's creativity as a survival mechanism for corporations in the marketplace. The personal characteristics of employees, and organizational climate have a significant effect on innovation and worker's creativity. High job satisfaction is a key factor for innovative work environment, and also correlates with positive attitude and high performance at workplace. One of the most important positive job attitudes is job satisfaction. Researches show that leadership is an important variable that enable high job satisfaction. In this study, we focus on the effect of leader's behavior on job satisfaction. Empowerment, accountability, standing back, humility, authenticity, courage, and forgiveness are used in this study as important dimensions of contemporary leadership theories. Not only overall job satisfaction but also creativity facet of job satisfaction was considered. Survey method was used to collect data from Technology Fast50 Turkey companies. Multidimensional measure for leadership, developed by Van Dierendonck, Nuijten (2011), and short form of Minnesota Job Satisfaction Questionnaire (MSQ) developed by Weiss, Davis, et al. (1967) were used as assessment tools in the survey. Results show there is a significant and positive effect of empowerment, accountability, standing back, humility, authenticity and courage on both overall job satisfaction and creativity facet of job satisfaction.
