A role congruity theory of prejudice toward female leaders proposes that perceived incongruity between the female gender role and leadership roles leads to 2 forms of prejudice: (a) perceiving women less favorably than men as potential occupants of leadership roles and (b) evaluating behavior that fulfills the prescriptions of a leader role less favorably when it is enacted by a woman. One consequence is that attitudes are less positive toward female than male leaders and potential leaders. Other consequences are that it is more difficult for women to become leaders and to achieve success in leadership roles. Evidence from varied research paradigms substantiates that these consequences occur, especially in situations that heighten perceptions of incongruity between the female gender role and leadership roles.

In the workplace, women often encounter gender stereotypes and biases that reinforce the existing gender hierarchy, may hinder women’s career aspirations and retention, and may limit their ability to be promoted—especially in traditionally male organizations. Long-standing and widely held (although often unconscious) beliefs about gender can reinforce women’s perceived lower status position relative to men’s. Because men are described/prescribed as agentic (often masculine) and women as communal (often feminine), women leaders are often evaluated as being status-incongruent. We explore the gendered assignment of leader attributes with particular attention to associations of agentic competence (deficiency for women) and agentic dominance (penalty for women). We examined peer evaluations of 4344 U.S. Naval Academy students who are assigned attributes from a predefined list. Although men and women received similar numbers of descriptive (positive) attributes, women received more proscriptive (negative) attributes than did men and these individual attributes were predominantly feminine. These findings offer evidence that women leaders’ status incongruity may be associated with perceived competence (agentic deficiency). A contribution of our analysis is theory testing using data from a real-life performance evaluation system. Additionally, our research contributes to our knowledge of gendered language and status characteristics in performance evaluations and can assist researchers and practitioners with developing interventions. Understanding the association of gender status beliefs with evaluation processes may facilitate changing workplace culture to be more gender-inclusive through less biased and stereotypical performance evaluations.

Scientific advances fuel American economic competitiveness, quality of life, and national security. Much of the future job growth is projected in science, technology, engineering, and mathematics (STEM). However, the supply of domestic students who pursue STEM careers remains small relative to the demand. On the supply side, girls and women represent untapped human capital that, if leveraged, could enhance the STEM workforce, given that they comprise 50% of the American population and more than 50% of the college-bound population. Yet the scarcity of women in STEM careers remains stark. What drives these gender disparities in STEM? And what are the solutions? Research points to different answers depending on the stage of human development. Distinct obstacles occur during three developmental periods: (a) childhood and adolescence, (b) emerging adulthood, and (c) young-to-middle adulthood. This article describes how specific learning environments, peer relations, and family characteristics become obstacles to STEM interest, achievement, and persistence in each period. Evidence-based policies and programs promise to eliminate these obstacles, increasing girls and women’s participation in STEM.

Agrees with A. H. Eagly's (see record 1995-21141-001) contention that the use of easily understood metrics (binomial effects size display and the common language effect) are not entirely sufficient at showing a significant sex effect. The authors recommend the use of computer simulations as a tool for assessing the impact of sex differences. Results of a computer simulation regarding the effects of pyramid structure and initial performance ratings on limitations of the upward mobility of women in the workplace confirm Eagly's point that the effects of male–female differences are best determined not only by the magnitude of the effect but its consequences in natural settings. Lesbian, gay, bisexual, and transgendered (LGBT) psychologists of color experience oppression from many sides. In addition to being negatively perceived by the majority society for being of different ethnicity, LGBT psychologists also experience oppression within their communities of color because of homophobia. In order to receive support from either community (people of color community of origin or European American gay, lesbian, bisexual, & transgendered community), multiple minority group members must deny important aspects of themselves, supported by one community and deemed as less important or unacceptable by the other. The double or triple oppression has a significant impact on their adjustment. This commentary focuses on the personal experiences and observations of LGBT psychologists of color as it relates to multiple oppression from the psychological community and society at large.

Tanto os aspectos de gênero da discriminação racial quanto os aspectos raciais da discriminação de gênero não são totalmente apreendidos pelos discursos dos direitos humanos. O presente documento, baseado no crescente reconhecimento de que as discriminações de raça e de gênero não são fenômenos mutuamente excludentes, propõe um modelo provisório para a identificação das várias formas de subordinação que refletem os efeitos interativos das discriminações de raça e de gênero. Este documento também sugere um protocolo provisório a ser seguido, a fim de melhor identificar as situações em que tal discriminação interativa possa ter ocorrido e, além disso, defende que a responsabilidade de lidar com as causas e as conseqüências dessa discriminação deva ser amplamente compartilhada entre todas as instituições de direitos humanos.

Reviewers have consistently concluded that males perform better on mathematics tests than females do. To make a refined assessment of the magnitude of gender differences in mathematics performance, we performed a meta-analysis of 100 studies. They yielded 254 independent effect sizes, representing the testing of 3,175,188 Ss. Averaged over all effect sizes based on samples of the general population, d was -0.05, indicating that females outperformed males by only a negligible amount. For computation, d was -0.14 (the negative value indicating superior performance by females). For understanding of mathematical concepts, d was -0.03; for complex problem solving, d was 0.08. An examination of age trends indicated that girls showed a slight superiority in computation in elementary school and middle school. There were no gender differences in problem solving in elementary or middle school; differences favoring men emerged in high school (d = 0.29) and in college (d = 0.32). Gender differences were smallest and actually favored females in samples of the general population, grew larger with increasingly selective samples, and were largest for highly selected samples and samples of highly precocious persons. The magnitude of the gender difference has declined over the years; for studies published in 1973 or earlier d was 0.31, whereas it was 0.14 for studies published in 1974 or later. We conclude that gender differences in mathematics performance are small. Nonetheless, the lower performance of women in problem solving that is evident in high school requires attention.

In 3 experimental studies, the authors tested the idea that penalties women incur for success in traditionally male areas arise from a perceived deficit in nurturing and socially sensitive communal attributes that is implied by their success. The authors therefore expected that providing information of communality would prevent these penalties. Results indicated that the negativity directed at successful female managers--in ratings of likability, interpersonal hostility, and boss desirability--was mitigated when there was indication that they were communal. This ameliorative effect occurred only when the information was clearly indicative of communal attributes (Study 1) and when it could be unambiguously attributed to the female manager (Study 2); furthermore, these penalties were averted when communality was conveyed by role information (motherhood status) or by behavior (Study 3). These findings support the idea that penalties for women's success in male domains result from the perceived violation of gender-stereotypic prescriptions.

Whereas overt forms of discrimination against women at work have decreased over time with the passage of formal antidiscrimination laws, implicit biases against women still plague organizations. To understand how implicit biases may appear in the workplace today, we examined how dissimilar outcomes may emerge for men and women leaders when their self-ratings differ from others’ (e.g., subordinates, peers) ratings. Drawing upon role congruity theory of prejudice toward female leaders and the status incongruity hypothesis, we theorized and found that women who overrated their leadership behaviors received lower performance ratings and higher perceived risk of derailment scores from their supervisors than did women who underrated their leadership behaviors. Men, however, experienced fewer negative consequences (than women) when they overrated. Given these findings, especially in light of discovering that most self–other agreement (SOA) research does not explicitly address gender as a main variable of interest, we question some of the field’s previous findings. We discuss the implications of our results for both practice and research regarding how SOA plays a role in the development of one’s career, highlighting the potential importance of implicit gender biases.

Implicit bias, which refers to mental associations that can lead to unintentional discrimination, has become a focus as many organizations and institutions try to reduce disparities and increase inclusiveness. Many forms of implicit bias training are aimed at changing individuals’ implicit biases. This approach treats implicit bias as a trait-like attribute of the person. Recent theoretical advances in understanding implicit bias, however, suggest that implicit bias may not be a stable attribute of individuals. Instead, implicit bias may better characterize social environments than people. Understanding implicit bias as a cultural phenomenon, rather than a fixed set of beliefs, has important policy implications. Most notably, the best approaches for reducing the harm of implicit bias should aim at changing social contexts rather than changing people’s minds. Here, we highlight some considerations of this new understanding of implicit bias for policy makers aiming to reduce disparities and increase inclusion.

Despite women’s advancement in the workplace, their representation in male-dominated fields and occupations remains distressingly low. Women now comprise about half of the workforce, but very few end up at the top levels of business organizations. In 2013, women held only 16.9 per cent of corporate board seats in the USA, and only 4.6 per cent of executive directors were women (Catalyst, 2014). Percentages are similar in the UK: 15 per cent of board directors were women, and they comprised less than 7 per cent of the executive positions in British companies (Catalyst, 2012). What accounts for the scarcity of women in traditionally male roles? It is not a consequence of differential experience, education or skills. The overall percentage of undergraduate and graduate degrees (both Master’s and doctoral) obtained by women in the USA and the UK now exceeds that of men (National Center for Education Statistics, 2010; Higher Education Statistics Agency, 2012). Moreover, in terms of cognitive skills and abilities, women and men tend to be more similar than different (Biernat and Deaux, 2012).

This article presents culture as a vehicle of labor market sorting. Providing a case study of hiring in elite professional service firms, I investigate the often suggested but heretofore empirically unexamined hypothesis that cultural similarities between employers and job candidates matter for employers' hiring decisions. Drawing from 120 interviews with employers as well as participant observation of a hiring committee, I argue that hiring is more than just a process of skills sorting; it is also a process of cultural matching between candidates, evaluators, and firms. Employers sought candidates who were not only competent but also culturally similar to themselves in terms of leisure pursuits, experiences, and self-presentation styles. Concerns about shared culture were highly salient to employers and often outweighed concerns about absolute productivity. I unpack the interpersonal processes through which cultural similarities affected candidate evaluation in elite firms and provide the first empirical demonstration that shared culture-particularly in the form of lifestyle markers-matters for employer hiring. I conclude by discussing the implications for scholarship on culture, inequality, and labor markets.

The converging roles of men and women are among the grandest advances in society and the economy in the last century. These aspects of the grand gender convergence are figurative chapters in a history of gender roles. But what must the "last" chapter contain for there to be equality in the labor market? The answer may come as a surprise. The solution does not (necessarily) have to involve government intervention and it need not make men more responsible in the home (although that wouldn't hurt). But it must involve changes in the labor market, especially how jobs are structured and remunerated to enhance temporal flexibility. The gender gap in pay would be considerably reduced and might vanish altogether if firms did not have an incentive to disproportionately reward individuals who labored long hours and worked particular hours. Such change has taken off in various sectors, such as technology, science, and health, but is less apparent in the corporate, financial, and legal worlds.

The purpose of this study was to determine someof the factors that influence outside reviewers andsearch committee members when they are reviewingcurricula vitae, particularly with respect to the gender of the name on the vitae. The participants inthis study were 238 male and female academicpsychologists who listed a university address in the1997 Directory of the American PsychologicalAssociation. They were each sent one of four versions of acurriculum vitae (i.e., female job applicant, male jobapplicant, female tenure candidate, and male tenurecandidate), along with a questionnaire and aself-addressed stamped envelope. All the curricula vitaeactually came from a real-life scientist at twodifferent stages in her career, but the names werechanged to traditional male and female names. Althoughan exclusively between-groups design was used to avoidsparking genderconscious responding, the resultsindicate that the participants were clearly able todistinguish between the qualifications of the jobapplicants versus the tenure candidates, as evidenced bysuggesting higher starting salaries, increasedlikelihood of offering the tenure candidates a job,granting them tenure, and greater respect for theirteaching, research, and service records. Both men andwomen were more likely to vote to hire a male jobapplicant than a female job applicant with an identicalrecord. Similarly, both sexes reported that the male job applicant had done adequate teaching,research, and service experience compared to the femalejob applicant with an identical record. In contrast,when men and women examined the highly competitive curriculum vitae of the real-life scientist whohad gotten early tenure, they were equally likely totenure the male and female tenure candidates and therewas no difference in their ratings of their teaching, research, and service experience. There was nosignificant main effect for the quality of theinstitution or professional rank on selectivity inhiring and tenuring decisions. The results of this study indicate a gender bias for both men and womenin preference for male job applicants.

This review article posits that the scarcity of women at the upper levels of organizations is a consequence of gender bias in evaluations. It is proposed that gender stereotypes and the expectations they produce about both what women are like (descriptive) and how they should behave (prescriptive) can result in devaluation of their performance, denial of credit to them for their successes, or their penalization for being competent. The processes giving rise to these outcomes are explored, and the procedures that are likely to encourage them are identified. Because of gender bias and the way in which it influences evaluations in work settings, it is argued that being competent does not ensure that a woman will advance to the same organizational level as an equivalently performing man.

Survey research finds that mothers suffer a substantial wage penalty, although the causal mechanism producing it remains elusive. The authors employed a laboratory experiment to evaluate the hypothesis that status-based discrimination plays an important role and an audit study of actual employers to assess its real-world implications. In both studies, participants evaluated application materials for a pair of same-gender equally qualified job candidates who differed on parental status. The laboratory experiment found that mothers were penalized on a host of measures, including perceived competence and recommended starting salary. Men were not penalized for, and sometimes benefited from, being a parent. The audit study showed that actual employers discriminate against mothers, but not against fathers.

A change in the audition procedures of symphony orchestras--adoption of "blind" auditions with a "screen" to conceal the candidate's identity from the jury--provides a test for sex-biased hiring. Using data from actual auditions, in an individual fixed-effects framework, we find that the screen increases the probability a woman will be advanced and hired. Although some of our estimates have large standard errors and there is one persistent effect in the opposite direction, the weight of the evidence suggests that the blind audition procedure fostered impartiality in hiring and increased the proportion women in symphony orchestras.
