Factores motivacionales del apoderamiento (enpowerment) en la organización

ABSTRACT Actualmente hay una tendencia a definir el apoderamiento (enpowerment) como constructo motivacional, o como constructo relacional. Este artículo propone una visión del concepto como un proceso de transacción continua entre la organización y el individuo; desde este punto de vista, se entiende que la visión relacional y la motivacional son, cada una, incompletas para la comprensión del concepto. Se hace una breve revisión de algunos antecedentes del apoderamiento y de los elementos básicos de los modelos de autorregulación, como base teórica de los factores motivacionales que hacen parte de un modelo comprehensivo, el cual, requiere también de elementos condicionales de la organización. En este contexto, se trata brevemente la dicotomía de motivación intrínseca y extrínseca.

    ABSTRACT: The concept of self-reinforcement was examined as an example of control of human behavior without direct, external reinforcement. Ss at 3 levels of incentive were given a learning period on a verbal discrimination task, with a light as reinforcer. In Phase II, they received 1 of 3 reinforcing procedures: SR (in which S was given complete control of administering reinforcing stimuli), continued acquisition, and extinction. The 3 procedures differed significantly in frequency of correct responses during Phase II, with the SR group lying between acquisition and extinction. The highest incentive group showed the greatest accuracy in taking available reinforcement; incentive did not affect total frequency of reinforcements taken.     ABSTRACT: Defines empowerment as recognizing and releasing into an organization the power people already possess in their knowledge and internal motivation. Based on the author's observations of 10 companies that made the transition to empowerment, he presents 3 keys to empowerment: Most important is sharing information about company performance, helping people understand the business, building trust through sharing sensitive information, and creating self-monitoring possibilities. Second, use structure to create autonomy. This requires creating a vision, clarifying goals and roles, developing decision-making rules, establishing performance appraisal processes, and training. Third, hierarchy can be replaced with teams, which requires providing direction and training for new skills, encouragement and support for change, having managers release control, working through the leadership vacuum stage, and acknowledging fear.     ABSTRACT: Conducted 2 laboratory and 1 field experiment with 24, 24, and 8 undergraduates to investigate the effects of external rewards on intrinsic motivation to perform an activity. In each experiment, Ss performed an activity during 3 different periods, and observations relevant to their motivation were made. External rewards were given to the experimental Ss during the 2nd period only, while the control Ss received no rewards. Results indicate that (a) when money was used as an external reward, intrinsic motivation tended to decrease; whereas (b) when verbal reinforcement and positive feedback were used, intrinsic motivation tended to increase. Discrepant findings in the literature are reconciled using a new theoretical framework which employs a cognitive approach and concentrates on the nature of the external reward. (26 ref.)
